基于ISM和AHP的高危岗位工人反生产行为影响因素分析

摘    要:为探究高危岗位工人反生产行为影响因素的相互作用,从个体因素、情境因素和管理者因素3个层面建立高危岗位工人反生产行为影响因素的指标体系,利用解释结构模型(ISM)分析各个影响因素的内部逻辑联系和作用机制,并且形成4级递阶的ISM模型。在此基础上,利用层次分析法(AHP)对解释结构模型中各个因素的影响程度进行排序,得出综合权重系数。结果表明:表层直接影响因素全部集中在个体因素,中层间接影响因素涉及到部分的个体因素、情境因素和管理者因素。深层根本影响因素集中在情境因素和管理者因素;组织不公、安全激励水平、报复性动机、领导风格和人际冲突是高危岗位工人反生产行为的主要影响因素。因此,减少组织不公、完善安全奖励惩罚机制、改善领导风格和加强招聘人员的筛选,有助于控制高危岗位工人的反生产行为。

Abstract:To explore the high risk job workers counterproductive behavior factors interaction, from individual factors, situational factors and management factors three levels to establish risk positions workers counterproductive behavior influence factor index system, using the interpretation structure model (ISM) analysis the various factors affecting the internal logical relation and mechanism, and form the ISM model for level 4 hierarchical. On this basis, analytic hierarchy process (AHP) is used to rank the influence degree of each factor in the structure model, and the comprehensive weight coefficient is obtained. The results showed that the direct influence factors of the surface were all concentrated in the individual factors, and the middle level indirect influence factors involved the individual factors, the situational factors and the management factors. The underlying factors are the situational factors and management factors. Organizational injustice, safety motivation level, retaliatory motivation, leadership style and interpersonal conflict are the main influencing factors of anti- productive behavior of high- risk workers. Therefore, reducing the organization''s inequity, improving the safety reward and punishment mechanism, improving the leadership style, and enhancing the screening of the recruiter can help to control the anti-production behavior of the high-risk workers.
