科技人才角色压力、工作幸福感与工作投入的关系研究 ——职业韧性的调节作用

摘    要:通过对湖北、安徽、辽宁的通信设计、化工、铁路等行业283名科技人才的问卷调查,考察了科技人才角色压力、工作幸福感与工作投入之间的关系,并讨论工作幸福感的中介作用和职业韧性的调节作用。研究发现:角色模糊与工作幸福感正向相关,角色冲突与工作幸福感负向相关;角色模糊与工作投入各维度正向相关;工作幸福感与工作投入及其子维度正向相关;工作幸福感在角色模糊影响工作投入的过程中具有中介作用;职业韧性在角色模糊与工作幸福感关系中起到调节作用。

Abstract:Using the data from the questionnaire for 283 scientific and technological talents in the fields of communication, chemi-cal industry, railway, etc, this paper studies the relationship between role stress, job well-being, job engagement, and also studies the mediate effect of job well-being, and the moderate effect of career engagement. The results are as follows:Role ambiguity and job well-being are positively correlated the role conflict and work well-being are negatively correlated. There is a positive correlation between role ambiguity and job engagement with its all dimensions. There is positive correlation between job well-being and job engagement with its all dimensions. Job well-being is a mediator between role ambiguity and job engagement with its all dimensions. Career resilience moderates the relationship between role ambiguity and job well-being.
