辱虐管理对知识型员工离职倾向的影响及其作用机制

以随机抽取的320名知识型员工为样本,依据社会交换和社会认同等理论,实证研究了中国情境下辱虐管理对知识型员工离职倾向的影响,并进一步分析了组织认同和人格特质所起的中介和调节作用.研究结果表明,辱虐管理与知识型员工的离职倾向存在着显著的正相关关系;组织认同在辱虐管理对知识型员工离职倾向的影响过程中起部分中介作用;人格特质会在一定程度上调节缓冲辱虐管理对知识型员工离职倾向的影响.因此,企业应加强制度和文化建设,通过减少领导的辱虐管理,增强员工的组织认同等,避免知识型员工离职倾向的产生.     

高新技术企业员工离职倾向影响因素的实证研究

中小高新技术企业员工流动是企业人力资源管理的核心部分,高端人才离职率已成为我国中小高新技术企业面临的重要问题.探讨薪酬分配公平、薪酬程序公平、组织认同对中小高新技术企业员工离职倾向的影响,建立三者之间的关系模型.通过对河北中小高新技术企业员工进行问卷调查,并运用结构方程模型对调查数据进行实证研究,对假设进行验证.结果表明:薪酬分配公平对离职倾向有显著的负向影响关系;薪酬程序公平对离职倾向有显著的负向影响关系;组织认同对离职倾向有较显著的负向影响;组织认同是薪酬公平对离职倾向影响作用的部分中介变量.     

心理契约与知识型员工离职倾向相关性的实证研究——以H公司员工为例

以知识型员工的心理契约为视角,将心理契约划分为交易、关系和团队三个维度,共14个变量.通过研究这些变量与离职倾向三个因子(Y1、Y3、Y3)之间的相互关系以及知识型员工离职倾向的影响机理,以期为企业降低知识型员工离职率,有针对性地改善人力资源管理提供参考.     

工作家庭冲突对酒店员工离职意向的影响

通过对合肥市星级酒店一线员工进行问卷调查收集数据,使用回归分析检验各变量间的关系,研究了工作家庭冲突对酒店员工行为的影响。结果表明:工作——家庭冲突和家庭——工作冲突对员工工作压力都有显著影响;工作——家庭冲突对员工离职意向的影响不显著,家庭——工作冲突对员工离职意向的影响则达显著性水平;酒店员工由于工作压力的增加导致离职倾向也相应提高;工作家庭冲突对酒店员工离职意向的影响被工作压力完全中解。研究结论:当工作和家庭之间的关系不能得到平衡时,大多数员工选择家庭而放弃工作,最终导致员工离职,因此,酒店管理者可以从制度安排和组织软件等方面帮助酒店员工平衡工作家庭的关系,降低员工的工作压力,从而降低员工的离职意向。     

制造业生产型员工离职倾向的工作要求-资源模型

制造业作为我国的支柱产业之一,生产型员工作为企业的第一生产力,员工的高离职率成为制造业企业亟需解决的重难点.为降低制造业生产型员工的离职率,针对生产型员工特性,基于结构方程模型构建生产型员工离职倾向的工作要求-资源模型,采用随机抽样调查,抽取制造业生产型员工697名,自行编制生产型员工离职倾向量表、情绪耗竭量表、工作要求-资源问卷,对数据进行探索性分析和验证性分析.结果表明:生产型员工离职倾向的JD-R模型对离职倾向的成因具有良好的解释作用,生产型员工工作要求对离职倾向的2个维度具有正相关关系;工作资源对离职倾向、情感耗竭具有显著的负向预测作用,且工作资源是有中介的调节变量,情绪耗竭是有调节的中介变量.企业通过提高生产型员工的薪酬水平、营造人才梯队建设氛围、提供组织支持、规划员工的职业生涯发展路径、帮助员工自我心理调节是生产型员工离职倾向干预的主要措施,为生产型员工离职倾向的干预提供了理论指导.     

知识型员工内在薪酬满意度、组织认同与离职倾向的关系——基于长株潭地区中小型高新技术企业的调查数据

现有研究很少关注知识型员工内在薪酬满意度对离职倾向的影响以及两者关系间的中间作用机制.本文通过对18家湖南省中小型高新技术企业的知识型员工的调查,获得287份有效问卷,利用AMOS18.0和SPSS22.0分析软件进行数据分析和假设检验.研究结果表明,知识型员工的内在薪酬满意度与离职倾向显著负相关、与组织认同显著正相关,组织认同在内在薪酬满意度和离职倾向之间起到了部分中介作用.     

时间管理倾向和心理控制源对大学生运动员回避性、唤起性训练拖延行为的影响机制研究

利用结构方程模型法,对780名大学生运动员进行测试,研究时间管理倾向和心理控制源对大学生运动员回避性与唤起性训练拖延行为的不同影响机制。研究结论:(1)心理控制源通过内控型负向直接作用和机控型正向直接作用来影响唤起性训练拖延行为;通过权控型正向直接作用影响回避性训练拖延行为。(2)时间管理倾向以IPC心理控制源的机控型和内控型为中介负向影响唤起性训练拖延行为,且以内控型中介完全作用途径为主;通过IPC心理控制源的权控型为中介负向作用和时间管理倾向直接作用影响回避性训练拖延行为,且以时间管理倾向直接作用为主要影响途径。     

创业团队价值观异质性、团队冲突与团队凝聚力关系研究

以团队冲突作为中介变量,建立创业团队价值观异质性、团队冲突和团队凝聚力的关系模型,通过对176个样本的实证分析,探讨了创业团队价值观异质性对团队凝聚力的影响机制。结果表明,创业团队关系冲突在价值观异质性和团队凝聚力间发挥中介效应,对团队凝聚力有负向影响。价值观异质性并不一定会导致团队任务冲突,适当的任务冲突可以提高团队凝聚力。     

团队成员的主管情感承诺与集体离职倾向:组织发展氛围的调节作用

在理论研究的基础上,构建了团队成员的主管情感承诺影响其集体离职倾向的中介模型,和组织发展氛围调节二者关系的跨层次模型,并利用组织-员工匹配数据开展实证研究。结果发现:团队成员的主管情感承诺正向影响集体离职倾向;主管离职损失在二者之间起完全中介作用;组织发展氛围负向调节主管情感承诺和集体离职倾向之间的关系。研究结果有助于深入认识集体离职的形成机制,为组织提早建立集体离职预防机制提供理论支持。     

和谐人格、社会支持、自我控制与工作–家庭冲突——基于职业群体的3种模型比较

为了考察和谐人格、社会支持、工作–家庭冲突以及自我控制的关系, 基于相关理论, 提出3种模型(简单中介模型、以自我控制为中介变量的复合中介模型以及以社会支持与自我控制为中介变量的复合中介模型), 并比较3种模型对数据的拟合程度。简单中介模型指和谐人格、社会支持通过自我控制平行作用于工作–家庭冲突, 以自我控制为变量的复合中介模型指和谐人格与社会支持分别作用于工作–家庭冲突,以社会支持和自我控制为中介变量的复合中介模型指和谐人格通过社会支持、自我控制作用工作家庭冲突。以北京市医疗行业、金融行业、销售行业公司的200名员工为研究对象, 采用社会支持量表、自我控制量表(SCS)、冲动性量表(BIS)和工作–家庭冲突量表进行研究。结构方程模型的结果表明, 以和谐人格和社会支持为预测变量、自我控制为中介变量、工作–家庭冲突为结果变量建立的复合中介模型拟合结果最好。自我控制在和谐人格、社会支持对工作–家庭冲突的关系中起中介作用, 中介变量的估计值为-0.043, 95%置信区间为[-0.071, -0.022]。自我控制可以中介和谐人格、社会支持对工作–家庭冲突的影响, 以自我控制为中介变量的复合中介模型拟合结果最好。     

Markedness and its Interpretation in Language Use

Language markedness is a common phenomenon in languages, and is reflected from hearing, vision and sense, i.e. the variation in the three aspects such as phonology, morphology and semantics. This paper focuses on the interpretation of markedness in language use following the three perspectives, i.e. pragmatic interpretation, psychological interpretation and cognitive interpretation, with an aim to define the function of markedness.

Language is a means of verbal communication. People use language to communicate with each other. In the society, no two speakers are exactly alike in the way of speaking. Some differences are due to age, gender, statue and personality. Above all, gender is one of the obvious reasons. Lower Paleozoic oil relationships within Williston Basin, Canada

The Williston Basin is a significant petroleum province, containing oil production zones that include the Middle Cambrian to Lower Ordovician, Upper Ordovician, Middle Devonian, Upper Devonian and Mississippian and within the Jurassic and Cretaceous. The oils of the Williston Basin exhibit a wide range of geochemical characteristics defined as "oil families", although the geochemical signature of the Cambrian Deadwood Formation and Lower Ordovician Winnipeg reservoired oils does not match any "oil family". Despite their close stratigraphic proximity, it is evident that the oils of the Lower Palaeozoic within the Williston Basin are distinct. This suggests the presence of a new "oil family" within the Williston Basin. Diagnostic geochemical signatures occur in the gasoline range chromatograms, within saturate fraction gas chromatograms and biomarker fingerprints. However, some of the established criteria and cross-plots that are currently used to segregate oils into distinct genetic families within the basin do not always meet with success, particularly when applied to the Lower Palaeozoic oils of the Deadwood and Winnipeg Formation.     

低渗透非均质砂岩油藏启动压力梯度研究

理论推导与室内实验相结合,建立了低渗透非均质砂岩油藏启动压力梯度确定方法。首先借助油藏流场与电场相似的原理,推导了非均质砂岩油藏启动压力梯度计算公式。其次基于稳定流实验方法,建立了非均质砂岩油藏启动压力梯度测试方法。结果表明:低渗透非均质砂岩油藏的启动压力梯度确定遵循两个等效原则。平面非均质油藏的启动压力梯度等于各级渗透率段的启动压力梯度关于长度的加权平均;纵向非均质油藏的启动压力梯度等于各渗透率层的启动压力梯度关于渗透率与渗流面积乘积的加权平均。研究成果可用于有效指导低渗透非均质砂岩油藏的合理井距确定,促进该类油藏的高效开发。
