江苏高技术企业工作满意度、组织承诺与离职意向的关系研究

摘    要:近年来,员工离职行为引起学术界的关注和探讨.将人口变量、工作满意度、组织承诺作为影响员工离职意向的主要因素,选取江苏5家高技术企业员工为研究对象,采用问卷调查方法,对人口变量、工作满意度、组织承诺与离职意向的关系进行探索性研究,并利用SPSS17.0统计软件对问卷进行数据分析.研究结果表明:不同人口变量下的员工的离职意向有显著差异,工作满意度和组织承诺对离职意向均有不同程度的影响,与离职意向呈显著负相关.因此,可以从重视个体属性、改善企业与员工关系、提升工作满意度以及创造良好团队氛围等角度获得高承诺,降低员工的离职意向.

Abstract:In recent years,employees’ turnover has attractred attention and discussion in academic field.With demographic variables,job satisfaction,and organizational commitment taken as the main influencing factors,we selected employees of 5 high-tech enterprises in Jiangsu Province as the object,used questionnaires for an exploratory research on the relationship between demographic variables,job satisfaction,organizational commitment and turnover intentions,and used SPSS17.0 statistical package for statistical analysis of survey data.The results show that,with different demographic variables of employee,turnover intentions were significantly different,that job satisfaction and organizational commitment influence on employees’ turnover intentions in varying degrees,and they were significantly negatively related.On this ground,the employees’ turnover intentions can be weakened with high organizational commitment by focusing on individual properties,improving the relationship between enterprise and employee,promoting job satisfaction,and creating good teamwork atmosphere.
