| 摘 要： | 提出了承诺型人力资源管理实践及其内部契合对双元型创新能力影响的研究假设,通过对118家中国企业的实证研究表明,多样化招聘和全方位培训对利用能力有正向的影响;结果导向的绩效考核和员工参与对探索能力有正向的影响;内部契合的人力资源实践对利用能力和探索能力都有正向影响。揭示了承诺型人力资源管理对双元创新能力的影响关系,研究结果对于人力资源管理、组织创新理论和实践具有重要的启示意义。 |
