组织承诺对员工离职行为影响的实证研究

摘    要:利用Price的离职意图模型,对组织承诺与离职行为之间的关系进行分析,得到企业员工组织承诺对离职行为影响的概念模型.首先应用因子分析检验了组织承诺的3种结构维度,然后用效度分析证明各部分的内在一致性,最后计算出情感承诺、继续承诺和规范承诺与离职念头和离职倾向的相关系数分别是(-843,-0.643),(-0.733,-0.572),(-0.600,-0.532),表明情感承诺对员工离职行为的影响最为显著.

Abstract:By applying the Price turnover incline model,this paper analyzed the relation between organizational commitment and turnover behavior.We proposed a conceptual model of employee's organizational commitment's influence on turnover behavior.Firstly,the use of factor analysis discovered three structures of organizational commitment.Secondly,the use of reliability analysis revealed the coherence of each part of organizational commitment.Finally,we figured out that the correlation coefficients of affective commitment,continuance commitment and normative commitment with turnover thought and turnover intention were respectively(-0.843,-0.643),(-0.733,-0.572),(-0.600,-0.532),which indicates that affective commitment has the most significant influence on employee's turnover behavior.
